Onboarding & Induction
Developing Correctional Officers in a High-Security Prison
The Challenge
The induction program for Correctional Officers at Port Phillip Prison had remained unchanged for over 15 years, creating significant challenges:
-
Outdated Approach: A heavily classroom-based program offered minimal practical or on-the-job learning opportunities.
-
Lack of Structure: The program relied on Subject Matter Experts (SMEs) to deliver sessions, with no governance to ensure consistency or relevance in content delivery.
-
Reactive Design: Training modules were often added as a response to incidents or changes, rather than based on proactive learner needs analysis.
-
High Attrition: New recruits struggled to feel prepared for the complexities of the role, contributing to a high attrition rate of 60% within three months of completing the program.
Our Solution
People Tank partnered with G4S to design a fit-for-purpose induction program tailored to the high-risk and complex environment of Port Phillip Prison. The solution was developed through a detailed analysis and consultation process led by People Tank’s Senior Learning Specialist, in collaboration with SMEs, facilitators, and squad leaders.
Key enhancements included:
-
Optimised Learning Pathways: A structured program that aligned training delivery with operational requirements, enabling immediate application of learning on the job.
-
Competency Alignment: Integration of units of competency relevant to Certificate III in Correctional Practice (Custodial) to support professional qualification goals.
-
Practical Focus: A blend of practical learning opportunities and theoretical content to better prepare recruits for the realities of their roles.
-
Improved Governance: Standardised and governed content delivery to ensure consistency and relevance across all cohorts.
-
Learner-Centric Design: A proactive approach that prioritised the needs and preferences of learners, fostering engagement and retention.
The Outcome
The results of the revamped induction program have been transformative:
-
Dramatic Reduction in Attrition: The three-month post-completion attrition rate for Correctional Officers plummeted from 60% to just 9%.
-
Increased Confidence: New recruits consistently report feeling more prepared and confident in performing their roles.
-
Deeper Understanding: Participants gained a clearer, more comprehensive understanding of their duties and responsibilities before starting their roles within the prison.
A Partnership for Lasting Impact
